三年參加 ATD-APAC 心得有感

回想起職涯經歷中第一次參加國際人資研討會的感動(2011 年抽中機票至 Las Vegas 參加全球最大盛會,詳專訪第 14 頁),知道世界這麼大,專業必須不斷砥礪;爾後只要有大大小小的學習機會就會擠出時間去「大拜拜」一下,除了聽聽國際間流行的趨勢,更重要的是和同好們敍敍舊,舊雨新知激盪一下,和同溫層取取暖,在這人才戰爭愈漸激烈的勢頭上,醒腦也舒心。
相較於其他職種,人資工作其實實務多於理論;在台灣除了老字號的人資協會,其實各地讀書會形式的活動也不少;而我個人比較偏好規劃性的學習計畫,所以除了「小時候」常到處跑外,現在大多追蹤商管部落格思辨一下作法,然後預訂年底連休帶著問題去 ATD-APAC,試圖抓些活用的脈絡取經。

對比 2015 及 2016,今年在議程上明顯在數位時代 (digital era) 主題上著墨不少, 比如第一場聽到 Amazon AWS BD Head 的演講,滿滿的商業推廣,即時分享給我家工程師,我們都笑說是否錯跑工程領域的場子哩。當然主講者連珠炮式的說明,我覺得完美演繹了該公司的文化:蠻精實有效率的講述為什麼 AWS 會成功,還有他們如何在組織擴展過程裡保持 Day 1 。我覺得和他們時刻想著 Think Big & Dive Deep 的實驗精神很符合(和主題一致,非常 codifing style)。和人才發展主題 100% 相符的就是 Amazon 14 Leadership Principles (LPs),分享一下非常認同的三點,我認為在資源有限的新創環境應該更是至為重要。然後在人才稀缺的時代,找到對的人,讓其「能崗匹配」,會比花費大把精力拉回正軌來得更為效益。(延伸:「三個匹配」)

Leaders develop leaders and take seriously their role in coaching others. We work on behalf of our people to invent mechanisms for development like Career Choice.
Deliver Results:Leaders focus on the key inputs for their business and deliver them with the right quality and in a timely fashion. Despite setbacks, they rise to the occasion and never settle.

晚點場次風格迥異,和講者有 25 年西南航空旅服經驗背景有關,雖然簡報內容少少而且資料有點舊,但她的溫暖話語直搗人心:You are now free to be your best,觀察與會聽眾,大家都被引導去思考:你現在去上班,是因為你喜歡這份工作,還是只是去上班呢?(are you going for work or paycheck ?) 從事領導及諮商多年, Rita 認為學習發展其實說穿了只有四字:Awareness > Alignment > Accountability > Adaptation,讓當事人從自我覺察開始,透過 4Cs(商管領域太多 4 Cs 了啦)就可以對齊校正,最終納入習得該能力。我自己則是聯想到培育接班的重要性,如何可加速領導到位 (leadership readiness),這非強施外力就會有效,除揠苗助長,也會走偏了而不自知。領導力斷層這不只是台灣職場的痛點,更是強調迭代的新創圈的未盡之憂。(延伸:如何帶動轉型的好文)
